الــروحــانيــة في مکــان العمــل کــوسيــط بين منــاخ العمــل الأخــلاقـي والــرســـوخ التنظيمي (بالتطبيق على العاملين بقطاع التعليم بجامعة المنصورة)

هدف البحث الحالي إلى اختبار أثر مناخ العمل الأخلاقي بوصفه متغيراً مستقلاً متعدد الأبعاد، والروحانية في مکان العمل بوصفها وسيطاً تفاعلياً على الــرســـوخ التنظيمي لدى العاملين بقطاع التعليم بجامعة المنصورة. وأجري البحث على عينة قوامها (370) مفردات، وتم جمع البيانات الأولية باستخدام قائمة استقصاء تم توزيعها على مفردات العينة، وبلغ عدد قوائم الاستقصاء الصحيحة (277) قائمة بمعدل استجابة (74.8%)، ومن خلال استخدام أسلوب المربعات الصغرى الجزئية (PLS). وتوصل البحث إلى وجود علاقة معنوية مباشرة بين مناخ العمل الأخلاقي وکل من الـروحانية في مکان العمل والــرســـوخ التنظيمي، وکذلک تم التوصل إلى وجود علاقة معنوية مباشرة بين الروحانية في مکان العمل والــرســـوخ التنظيمي، بالإضافة إلى وجود أثر للـروحــانية في مکان العمل في العلاقة بين مناخ العمل الأخلاقي والــرســـوخ التنظيمي.ومن ثم يُقترح إعادة النظر في متغيرات هذا البحث ليشمل دراسة متغيرات وسيطة تفاعلية أخرى بخلاف الــــروحانيــة في مکان العمل.ومن ثم يُقترح إعادة النظر في متغيرات هذا البحث ليشمل دراسة متغيرات وسيطة تفاعلية أخرى بخلاف الــــروحانيــة في مکان العمل، کما يمکن أن يتضمن البحث مجموعة جديدة من المتغيرات التابعة بخلاف الـرسوخ التنظيمي مثل سلوکيات المواطنة التنظيمية، والإرتبــاط الوظيفي، والإلتزام التنظيمي، ونية ترک العمل، والانسحاب النفسي، والسلوکيات المناوئة للعمل.
The current study analyzes the direct effects of  ethical work climate might have on organizational embeddedness, as well as the mediating role of exposure to workplace spirituality. The sample comprised 370 employees from education sector at Mansoura university, among them was 277 valid surveys with a response rate of 74.8%. Partial least Square (PLS) was used to Validate and test the measurement and structural models. The results revealed that ethical work climate had direct effects on both workplace spirituality and organizational embeddedness and an indirect effect on organizational embeddedness through workplace spirituality. The study showed that workplace spirituality had direct effect on organizational embeddedness.
