العلاقة بيـن السلوک الأخلاقي للقيادة وروحانية مکان العمل: دراسة ميدانية لدور التمکيـن النفسـي کمتغيـر وسيط تداخلـي فـي هذه العلاقة The Relationship between the Ethical Behavior of the Leadership and the Spirituality of the Work Place: An Empirical Study of the Role of Psychological Empowerment as a Mediator Variable

المستخلص

الغرض من الدراسة هو التعرف علـى دور التمکيـن النفسـي فـي العلاقة بيـن أبعاد السلوک الأخلاقي للقيادة (توافر السلوک الأخلاقي، وممارسات السلوک الأخلاقي، وتعزيـز السلوک الأخلاقي)، وأبعاد روحانية مکان العمل (العمل الهادف، والإحساس بالمجموعة، والملاءمة بيـن قيم الشخص وقيم المنظمة.
منهجية الدراسة: استخدمت الدراسة المنهج الوصفـي التحليلـي کمنهج للدراسة، بالإضافة إلـى الدراسة الميدانية، وطبقت الدراسة علـى عينة بلغت (381) عاملًا فـي الشرکة المصرية للاتصالات، وتم اختيار عينة الدراسة من مجتمع بلغ (52530) عاملًا، وتم إجـراء التحليلات الإحصائية باستخدام الحـزمة الإحصائية للعلوم الاجتماعية + (Version 25) SPSS/PC، وتم وضع عدة فروض، وتم استخدام اختبارات متعددة للتأکد من صـحة هذه الفروض، وقد استعملت الدراسة الاستبيان کوسيلة للحصول علـى البيانات.
نتائج الدراسة: توصلت الدراسة إلـى وجود علاقة موجبة ذات دلالة إحصائية بيـن أبعاد السلوک الأخلاقي للقيادة والتمکيـن النفسـي، وإلـى وجود علاقة موجبة ذات دلالة إحصائية بيـن أبعاد السلوک الأخلاقي للقيادة وأبعاد روحانية مکان العمل، وإلـى وجود علاقة موجبة ذات دلالة إحصائية بيـن التمکيـن النفسـي وأبعاد روحانية مکان العمل. وأخيـرًا توصلت الدراسة إلـى أن التمکيـن النفسـي الشعوري- کمتغيـر وسيط تداخلـي- أدي إلـى زيادة العلاقة الموجبة بيـن بعض أبعاد السلوک الأخلاقي للقيادة وأبعاد روحانية مکان العمل.
التطبيقات الإدارية للدراسة: تنمية قدرات القادة فـي مجال التمکيـن النفسـي، وتضميـن ذلک فـي إجـراءات ممارسات الموارد البشرية، وبناء نظم وإجـراءات عمل مرتبطة مع أبعاد السلوک الأخلاقي للقيادة، والاعتماد فـي عملية تقييم أداء العامليـن علـى المعاييـر والمؤشرات التـي تـرتکز علـى العدالة.
The study aims at examining The Relationship between the ethical behavior of the leadership and the spirituality of the work place. A sample of (381) employees working in Telecom Egypt. Questionnaire used to collect the required data.
The study revealed a moderate degree of Ethical Behavior of the Leadership, Psychological Empowerment and Spirituality in Workplace. The Psychological Empowerment mediated the relationship between ethical behavior of the leadership and spirituality of the work place. The study concluded with some relevant recommendations.
